「採用基準」× ミニストリー 的な・・・

久々のブックレビューです。
(「グリード」シリーズはまた後ほど www)


「ハーバード・ビジネス・レビュー読者が選ぶ  ベスト経営書2013の結果発表」
でも2位に選ばれました、伊賀泰代氏の本「採用基準」。

沖縄ですら(ビジネス書とは関係が薄い書店ばかりなので・・・)、この本をよく見かけていたので、本に関しては反ミーハーな私は抵抗感バリバリでした。
ただ、社会人二年目でなんとなくキャリアステップについて考えだしていたので、「こんなに評判名なら」ということで、購入してみました。

結論。

「この本読まなきゃ、損をする」

というレベルです。
こんな、ビジネス書に出会ったのは、本当に久しぶりです。
以下、社会人二年目の生意気小僧がめっちゃ生意気にもこれまでの経験を踏まえて、感想を綴ります。
そして、下段にはこれとミニストリーの関係についても記述してみました。

この本の著者の伊賀泰代さんですが、一橋卒(親近感)→日興証券(女性で?)→UCバークレーでMBA(まじ!?)→マッキンゼー(ここでエンゲージメント・マネージャーまで上がった後、採用マネージャーへと転身)という経歴だそうです。
彼女の時代の一橋とか、全学の1割くらいしか女性がいなかったんじゃないかというレベルなので、私とはまったく異次元のレベルにいるんでしょう。

ただ、この本のストーリーは非常に地に足の着いたものでした。
「採用基準」ということなので、彼女のマッキンゼーでの採用経験からの経験が多く含まれた内容となっていて、どのような人材を採用していたかが主なテーマとなっています。
ただ読んで気付くのは、「採用基準」という『採用』に特化している本ではなく、どちらかというと「日本人とリーダーシップ」といった内容になっています。

「実はマッキンゼーが求める人材は、今の日本社会が必要としている人材とはまったく同じです。まさか多くの人が『これからの日本には地頭のよい人が必要だ』と考えているわけではないでしょう。同様にマッキンゼーも、地頭が良ければ採用したい、と考えているわけではないのです。」

このように、マッキンゼーが欲しいと思っている人材は、これからの日本にも求められる人材という前提にたっての話になっています。なので、マッキンゼーの話ばかりですが(本人もあとがきにそれに関して言及して、だからといってマッキンゼーが完璧ではないということも言っています・・)、それが引いては社会に求められる人材だと。

日本では、本来、成果目標を問うべき状況であるにも関わらず、その目標が明確にされないために、みんなが“和”を優先し、誰もリーダーシップを発揮しないことがよく起こります。
分かりやすい日本の「ことなかれ主義」(FacebookでもMiyukiさんにコメント頂きましたが)の代表です。
実際、あるんです。

他部署の判断に口を出さない人たちは、組織の和や組織の秩序を、ビジネス上の利益最大化という成果目標より優先しています。こういった職場では、リーダーは必要とされません。全員が空気を読んで、「他部署のことは他部署の人に任せておこう」という思考停止を選択するからです。
ということが。

ここの決定的な問題点は「思考停止」ということなのではないでしょうか。無論、そこで問題を認識しているから、そこまでは思考が及んでいるわけです。ただ、それ以上踏み込もうとする思考がない。これが自分にも当てはまり、かなりドキッとしました。
リーダーには与えられた数値を達成するという単純な仕事(これはマネージャーの仕事)を超えたところにある、「より高いゴールを設定する」ということが求められると。
自分が二年目になって、ひと通り仕事を覚えてしまって倦怠感を感じることがあったのですが、それは自分が与えられた仕事をただ実行するエクスキューターになっていたからなのでしょう。

組織も個人も、ただただ上からの変化に対応していくだけになってしまうと、レベルアップは望めないということです。
成長する組織・個人は「さらなる高み」を目指していないといけない。
それには、上からの変化、周りの変化も利用してもよいのではないでしょうか。
とにかく、今年の反省は「自分の仕事を覚える」という目標達成に満足してしまったことです。

成長の頭打ち感を感じながら働いている人は、その間、チャレンジングな仕事をしていません。必死に挑戦しなければ達成できない仕事ではなく、粛々とこなしていばできるレベルの仕事をしています。こういう仕事を一定期間以上続けることは、さまざまな形でその人の可能性を減じてしまいます。

では、目指すべき高みとはどのようなものでしょうか。
目標を掲げ、先頭に立って進み、良く道の要所要所で決断を下し、常にメンバーに語り続ける、これがリーダーに求められている四つのタスクなのです。
目標を掲げる・決断を下すということは、なんとなく受け入れやすいものでした。しかし、「先頭に立って進む」「常にメンバーに語り続ける」ということは、あまりリーダーシップと結びつかないのではないでしょうか。とくに後者の方は。

組織に必要なものはビジョンなのではないでしょうか。
トップダウンとボトムアップは二律背反のように思われるかも知れないですが、実は前者があるから後者が存在すると思うのです。
もしも、ボトムアップがある組織は、その環境をトップダウンで作り出しているからなのではないか。トップダウンがないボトムアップはただの反抗的集団と思われてもしょうがないのかと。

それでも、どうしてもリーダーシップは私とは程遠いように感じていました。しかし、伊賀氏はそこにも斬り込んでくれています。
チーム内にリーダーが複数いることは決してマイナスではありません。むしろ全メンバーがリーダーとしての自覚をもって活動するチームは、「一人がリーダー、その他はみんなフォロアー」というチームより、明らかに高いせいかを出すことができます。
私にかけていたのは、自分にもリーダーシップが必要だということだったのです。
これまで組織と個人を並列に書いているのは、そのためです。

そして、そのリーダーシップの訓練の場は、あらゆる場面で求められいるのだと。
伊賀氏が挙げたのは、電車事故によってできたタクシーへの列です。
多くの人が時間に遅れてタクシーを待っているような状況でも、秩序正しく一人一人タクシーに乗って行く。これは、日本人の素晴らしいところと良く言われます。確かにそうでしょう。しかし、そこで一人が「私は〇〇方面へ行きます。一緒に乗りたい方、いらっしゃいますか?」と声をかけられれば、料金も安くなり、待ち時間を節約でき、少しでも早く目的地にと着することに役立つのですが、誰もそれを行わないということです。

「(;・∀・)ハッ」とさせられました。
本当にそのとおりなのだと。
現状に満足して、それ以上を求めず、気づいても合理化して勝手納得している自分。
それでは何もよくならないし、変化しません。

リーダーシップは、これからの世界を生き抜く人たちのパスポートです。組織とは、所属し、守ってもらうものではなく、率いるものになるのです。

とういことを自覚し続けねばならないと。


そして、ミニストリーにこの「リーダーシップ論」を誤解を恐れず持ち込んでみます。

ミニストリーの現場においてもリーダーシップは必要なのではないかと。
勿論、「従う」ということは大切であり、ミニストリーにおいてはキーとなることです。
しかし、「従う」ことと「リーダーシップ」は両立すべきなのです。

この本でもリーダーはただグイグイ率いるのではなく、他人の意見が正しければ目的達成のためにそれを採用することができる人だと述べられています。

聖書に従ったミニストリーは、必ず従順を求められます。
ただ、聖書言う信仰が盲目的信仰なのではないのと同様に、この従順も絶対服従ではないということです。(此処での従順は人との関係の中での話しに限定)

例えば、ふとしたことで「こうしたらもっと良いのに」とか「これができればもっと効果的にミニストリーできるんじゃないか」と気づいたことがある人は多いのではないでしょうか。

そこで、それについて何か行動を起こせるリーダーシップが発揮されるのです。
私も「でもリーダーの人が決めてくれるはずだから、黙っておこう」と思っていることが多いのです。そして、それを従順になっていると決めつけていました。

しかし、そうのなのではなく。「果たして本当にそうするべきなのか」「では、どのような行動が取れるのか」「どうアプローチすると良いのか」ということを、祈り・考え抜くことが求められているように思います。

全てをリーダーというタイトルの付いたごく限られたグループに任せてしまう教会は危ないように感じます。
みなが、オウナーシップをもち、「自分がミニストリーに何ができるのだろう」と考えているミニストリーはもっと成長すると思います。
無論、そこには今続けていることを守るということ。特に、聖書の教えはそれなのですが、保守的になるべき部分は間違えなく有ります。

また「常にメンバーに語り続ける」ということは、ビジョンを伝えるリーダーなのでしょう。最近読んだ使徒の働き2章でペテロが引用するヨエルの預言『青年は幻を見て、老人は夢をみる』について、J.C.モルガン氏は「我々が恐れるべきは聖霊の導きに鈍感になり、幻も夢も見れなくなることだ」と述べていました。

その通りで、ミニストリーにはビジョンが必要なのだと。
それして、それを私たちはともに祈り、みことばを学ぶ中で求めていく必要があるのだと感じました。

仕事+ミニストリー においてもリーダーシップ、本当に身につけたいスキルです。

Worship Song and Us

I often hear, "I've got to play this song!!"
With enthusiasm and passion, I can feel the excitement that people have.

But let's step back a moment and think "Why we need to play the song?".

A few reasons I can think of.


1."This song got really nice music and it definitely excite everyone."

I've felt this so many times in past.
I'd find a song that has good rhythm and the flow is pretty.
The song enables me to put my feeling into singing, I thought.

Well, this is not bad motive.
I think well inspired songs excite people and have something in it.

2."This song spoke to my heat."

This is actually very good reason.
We need to be ministered by the Lord so that we can minister to others.
We can only give what we receive.

I think it is necessary that worship leaders have personal worship time.
It deepens our understanding to the songs and blesses our hearts.
And we hope that we can share this exciting experience with others.

This is very honset and pure motive.

3."We need a new song that refreshes our worshiping congregation"

Again, this is very good one.
Pslam 33:3 says "Sing to Him a new song; play skillfully with shout of joy."

Often, when the church sings same song every week, the dynamics dies and our corporate worship experience becomes dull and monotone.

New songs energize gathered church and give fresh breath into our singing.


Again, these are not bad at all; rather good reasons.
But, I think there is an important element missing in these ideas.

That is idea of "what ministers people?".

Of course, the worship is very spiritual and we ought to be led by the Spirit.

But, we also need to think logically what ministers to people.
Accessing where church is collectively, and what they need to hear and learn helps us plan for worship a lot.

Maybe they need to hear more proclamation of the Gospel. (Which always we need.)
Maybe, the week, we are learning about filling of the Spirit and it's be really nice to play some songs that is about seeking the filling of the Spirit.
Or, they need to learn about physical expression in worship.

Assessment is not easy and requires much wisdom.

But I believe it helps church a lot when worship leader take a step back and objectively observe the state of the church.

And plan prayerfully and thoughtfully.
Sometime, we need to wait when we really want to play new song.
Maybe because we played new song last week.
Or, for like me with Japanese and English speakers mixed congregation, I need to hold and wait for translation of songs so that everyone would be ministered.

I remember one worship leader mentioned this principle.
The Principle is this;

"Worship songs should serve us."

Songs are given to us so that we might glorify God.
We cannot let song take initiative.
We carefully select songs that serves us.

So just a mere personal thought you can think through.

The Holiness Of Leading Worship

It is written by Pastor Bill Walden who himself was worship leader.
I really like his posts there especially ones about worship.

It was titled "The Holiness Of Leading Worship".
This topic is hard to hear and appreciate to me.
Only because I so often find myself unholy and ungodly.
Yet, this idea has changed and shaped my approach to leading worship radically as well.

I still remember vividly.
It was when I was freshman in university. During summer, I was watching DVD series called "Pure Worship Conference" which was held at Calvary Chapel CostaMesa and led by Scott Cunningham.

One of the speaker was pastor John Randoll.
He taught from Leviticus 10, story about Nadab and Abihu; teaching how carefully we need to approach to worship of God and keep it holy and God's way.
I have written this here before but it was life changing message to me.
Absolutely pivotal moments in my life.

Nadab and Abihu, he thought what they were doing was good and cool. (In their eyes). BUT, it was violation of God's word!!!
The consequence of it was their death. They brought wrong fire and fire from above fell on themselves.

In leading worship, there are so many temptation to bring out own fire.
Remember how Aaron needed to do his work as priest?
He had to be consecrated and cleansed. Only after then, he was able to enter into the tabernacle.

We must not bring wrong fire to our worship.
My temptation in leading worship is "coolness", "ritualisticalliness"(is this even right word??), "feelings"...ect. Really caused by the mind that doesn't take the task seriously  enough.

I think it was Robert M'Cheyne who said something like "As a preacher, the greatest thing I can give to the congregation is my own holiness.".
It is same for any ministers and especially to worship leaders that stand on same stage as pastors.

Let us remind of this fact.
but as He who called you is holy, you also be holy in all your conduct, because it is written, “Be holy, for I am holy. ~ 1Peter 1:15-16

Purposeful MInistry

The other day, some youth and I met for worship meeting and I shared about how we can develop our planning of songs.

I won't go into details about what I did there, but as I was thinking and struggling with the thoughts and ideas as to how I can explain the ministry to the young men and women.

One important thing I re-discovered was that ministry is purposeful.

Yes, there is no ministry that lacks its purpose. There is no ministry which we call "we just did it".
Our ministries need to be purposeful always.

As my mind was going through all the things I wanted to share and impart, I searched the reason why I do what I do.
"Why do I do what I do?" is a good question to ask yourself if you are in ministry.
Because we do things sometimes because it has been always that way, it seems to be accepted by everyone or you're simply told to do so. None of these is bad or wrong, but not enough.

"But you have carefully followed my doctrine, manner of life, purpose, faith, longsuffering, love, perseverance,......." 2 Timothy 3:10
Paul had a plan in his ministry. Of course, he was obedient to God's leading, yet, remember how eager he was to go to Rome and visit believers there? Furthermore, was it just for his liesure or vacation? No!! He wanted to have fellowship with them and to encourage them and be encouraged by them. That was his purpose.

Likewise, I think we can and need have plans and their purposes.

For instance, our time of worship consists of four songs; two fast songs and two slow songs. Main service follows mostly same pattern as well.
But allow me to be cynical a bit here.
Am I ready to give an answer when I'm asked why I do that way.
"Why did I choose this song?"
"Why do we greet after songs?", "Why do we stand while Scripture being read?"
There are so many "why"s we can come up with, and I am not saying we need to answer to all the question people throws at us.

But, the bottom line is that we know what we do and why do do.
Because that directs our behavior and how we interact with people we serve.

Our goal in ministry is to see "who received seed on the good ground is he who hears the word and understands it, who indeed bears fruit and produces: some a hundredfold, some sixty, some thirty.".

So I started thinking, "what can I do to serve for the purpose?", "how should I do it?". The gospel fuels my ministry for Christ. and Bible provides so many examples of fruitful and faithful ministries.

Our ministries must purposeful and it needs to be Gospel-centered.
Let's not forget this.

Fellowship, So Blessing!!!

As 2009 is coming to the end, I am lately looking back this past year and seeing so many blessings.
One of the blessings that God reminded me of today is that He has blessed me with wonderful guys and girl to have fellowship with.
Of course I have many brothers and sisters in Christ in Okinawa (I dearly miss you all!!) and in States(You guys too!!), but I'd like to mention specifically Tokyo peeps.

I get to hang out with them not only on Sundays but other days too. We'd go eat and play games and just chat sometimes.
Needless to say that I enjoy all of these things, but what I love most is that I get to hear what God is doing in their lives and ministries. I am blessed and learn every single time when we share God's blessing and talk about God's goodness.
Yesterday, I got to see some friends from Tokorozawa. I hadn't seen them for a while, so we had so much to share!!! I was really excited whole time; hearing what God is doing in their lives and in their church!! They encouraged me in my ministry.
Today, at dinner, we took tim
e to share what good thing God did in this year. We shared about our ministries, our devotions, our weakness and so many things!! I learn so much from my older brothers.
My prayer is that I will continually learn from, first of all, God and those older brothers around me!!
Glory to God alone!!

2009も終わりに近づいてきて、今年を振り返ることが多くなったこの時期に、多くの神の祝福を思い起こす。最近気付かされたのは、フェローシップの祝福。
 もちろん、沖縄とかにも多くのキリストの兄弟姉妹はいるけど(会いたい!!)、特にここ東京でのそれが今回はフォーカスを当てられた。

 昨日は、CC所沢の人たちとフェローシップを持った。しばらく会っていなかったので、分かち合うことがとっても多くあって、時間がとても短く感じた。神が彼らの中にどう働かれているか、彼らのミニストリーをどう用いてられているかを聞くことができ、とても喜びだった。また、ミニストリ-自体についても話して、励まし合うことができたのは本当に祝福だと思った。
 今日は、JCの人たちと今年に主がしてくれた良いことを一人一人からディナーのときに分かち合うことができた。そこでは、個人の生活で、ディボーションで、ミニストリ-で神がどう働いてくださったかということが出て、本当に励ましであり、祝福された。
 いつも、年上の兄弟とフェローシップするときには、何かミニストリ-について、またはみことばを学ぶことができる。これというのが、とてつもない祝福だということに最近気付かされた。
 フェローシップ、ギリシア語ではコイノニアというのは、「キリストが中心の」という意味を持っている。自分に与えられているフェローシップがそうなっていることは神の祝福以外の何物でもない。 
”私たちの見たこと、聞いたことを、あなたがたにも伝えるのは、あなたがたも私たちの交わりとは、御父および御子イエス・キリストとの交わりです。” 1ヨハネ1:3
